Determinan Kepuasan Kerja Auditor Inspektorat Daerah di Wilayah Provinsi Sumatera Barat: Peran Mediasi Motivasi Pelayanan Publik

Penelitian ini bertujuan menganalisis pengaruh desain pekerjaan, kepemimpinan transformasional, dan persepsi dukungan organisasional terhadap kepuasan kerja auditor Inspektorat Daerah Tipe A di Provinsi Sumatera Barat dengan motivasi pelayanan publik sebagai variabel mediasi. Penelitian menggunakan pendekatan kuantitatif dengan metode explanatory research. Populasi penelitian berjumlah 283 auditor, dengan sampel sebanyak 165 responden yang dipilih menggunakan teknik proportional stratified random sampling. Data dikumpulkan melalui kuesioner dan dianalisis menggunakan Partial Least Squares–Structural Equation Modeling (PLS-SEM) dengan SmartPLS 4. Hasil penelitian menunjukkan bahwa kepemimpinan transformasional dan persepsi dukungan organisasional berpengaruh positif dan signifikan terhadap kepuasan kerja auditor, sedangkan desain pekerjaan tidak berpengaruh signifikan. Desain pekerjaan dan persepsi dukungan organisasional berpengaruh positif terhadap motivasi pelayanan publik, sementara kepemimpinan transformasional tidak berpengaruh signifikan. Selain itu, motivasi pelayanan publik tidak berpengaruh signifikan terhadap kepuasan kerja dan tidak memediasi hubungan antara desain pekerjaan, kepemimpinan transformasional, maupun persepsi dukungan organisasional dengan kepuasan kerja auditor. Temuan ini mengindikasikan bahwa peningkatan kepuasan kerja auditor lebih efektif dicapai melalui penguatan kepemimpinan transformasional dan dukungan organisasional dibandingkan melalui peningkatan motivasi pelayanan publik sebagai mekanisme mediasi.
